Анотація
Кваліфікаційна робота присвячена дослідженню мотивації та управління командами у соціальних і гуманітарних проєктах України в умовах гуманітарної кризи, зумовленої збройною агресією, масовим переміщенням населення та зростанням соціальної уразливості. У роботі розкрито специфіку проєктного формату соціальної діяльності як інноваційної організаційної моделі, що забезпечує гнучке реагування на потреби громад, інтеграцію міжсекторальних підходів та практик психосоціальної підтримки.
У межах дослідження здійснено порівняльний аналіз підходу в управлінні персоналом державних соціальних служб і проєктно- орієнтованих гуманітарних організацій, а також їхнього впливу на мотивацію, емоційну стійкість і ефективність командної взаємодії. Теоретичний аналіз класичних моделей мотивації (А. Маслоу, Ф. Герцберг, В. Врум) поєднано з емпіричним дослідженням, що включало опитування 51 фахівця соціальної сфери, глибинні інтерв’ю та апробацію програми «Caring for the Carers» (HealthRight International). Результати оцінювання засвідчили зниження проявів професійного виснаження, підвищення внутрішньої мотивації та покращення командної взаємодії. На основі аналізу міжнародного досвіду сформульовано практичні рекомендації щодо адаптації інструментів супервізії, психоедукації та підтримки персоналу до українського контексту. Практична
значущість роботи полягає у можливості використання отриманих результатів у діяльності державних і недержавних соціальних установ як інструментів розвитку кадрового потенціалу, профілактики професійного вигорання та підвищення ефективності командної роботи у соціальній сфері України.
This qualifying work is devoted to researching motivation and team management in social and humanitarian projects in Ukraine amid a humanitarian crisis caused by armed aggression, mass displacement of the population, and growing social vulnerability. The thesis reveals the specifics of the project format of social activity as an innovative organizational model that ensures flexible response to community needs, integration of cross-sectoral approaches, international standards, and psychosocial support practices. The study includes a comparative analysis of approaches to personnel management in state social services and project-oriented humanitarian organizations, as well as their impact on motivation, emotional stability, and effective teamwork. The theoretical analysis of classical motivation models (A. Maslow, F. Herzberg, V. Vroom) was combined with empirical research, which included a survey of 51 social workers, in-depth interviews, and testing of the Caring for the Carers program (HealthRight International). The evaluation results showed a decrease in professional burnout, an increase in internal motivation, and improved teamwork. Based on an analysis of international experience, practical recommendations were formulated for adapting supervision, duty of care, psychoeducation, and staff support tools to the Ukrainian context. The practical significance of the work lies in the possibility of using the results obtained in the activities of state and non-state social institutions as tools for developing human resources, preventing professional burnout, and improving the effectiveness of teamwork in the social sphere in Ukraine.
